Endangered Species Speech Essay

â€Å"DOOMED† was the headline on the front page of the United Kingdom newspaper, the Daily Mirror, in 1961. The article explained how rhinos were doomed to disappear from the face of the earth due to man’s folly, greed, and neglect. Rhinos once roamed many places throughout Eurasia and Africa and were known to early Europeans who depicted them in cave paintings. Long ago they were widespread across Africa’s savannas and Asia’s tropical forests, but today very few rhinos survive outside national parks and reserves. 52 years after the article we find that the diceros bicornis or the black rhino is indeed doomed. This rhino has been named critically endangered with a population today of only 4,848. These rhinos are found throughout southern and eastern Africa including Kenya, Tanzania, Cameroon, Namibia, Zimbabwe and Angola. My knowledge of the black rhino has increased dramatically due to my interest in endangered species. I became interested in endangered species when an advocate from the World Wildlife Foundation came to my school in 8th grade. Ever since, I have kept up with their website and read articles on what this incredible organization is doing for the advancement of endangered species. The St. Louis zoo is home to three black rhinos named Ruka, Kati Rain, and Ajabu. Ruka was born on January 14th, 2011 and was the first black rhino born in the St. Louis zoo in twenty years. In 38 zoos across the nation there are a total of 60 black rhinos. Although humans pose numerous threats to this critically endangered species of rhino, there are many conservation efforts being started to help increase the number of rhinos in the future. Why do rhinos matter? In almost all rhino conservation areas, there are other valuable plants and animals. The protection of rhinos helps protect other species including elephants, buffalo, and small game. Rhinos contribute to economic growth and sustainable development through the tourism industry, whic h creates job opportunities and provides tangible benefits to local communities living alongside rhinos. Rhinos are one of the â€Å"Big 5† animals popular on African safaris and they are a popular tourism draw in places like the Eastern Himalayas. The black rhino weighs around 1 to 1  ½ tons and the height of this rhino is relative to a 6 foot tall man. The rhino has two horns made of a substance similar to that of human fingernails. Sometimes the horns will fall off but they will eventually regenerate. The anterior horn near the front of the head is the larger of the two ranging in size from 3 inches to 5 feet. The shape of the horn also differs between sexes: with males tending to have thicker horns, and the females often longer and thinner ones. Humans are the only real threat to adult black rhinos. No other animal is a match for a full-grown rhino and its heavily armored body of very thick skin and lethal horns. Even though no animal is a match for a black rhino, humans are a major threat their population. Humans jeopardize the survival of the black rhino in many ways. Habitat changes have contributed to population declines. In southern Zimbabwe, privately owned rhino conservancies have been invaded by landless people. This reduces the amount of safe habitat for black rhinos and increases the risk of poaching. Poaching is the illegal practice of trespassing on another’s property to hunt or steal game without the land owner’s permission. Poaching is the leading threat against the critically endangered black rhinos. Poaching statistics released by the South African government reveal 668 rhinos were slaughtered—a 50% increase over 2011 and a staggering 5000% increase since 2007. Already, an additional five rhinos have been killed since the beginning of this year. Matthew Lewis, an African species expert, believes â€Å"poaching is a scourge that could wipe out decades of conservation gains made for black rhinos. A recent demand for the rhino horn has driven poaching to a record high level. In South Africa in 2010, a total of 333 rhinos were killed- almost one a day. In several Asian cultures, people believe that a rhino horn provides powerful medicine for a variety of ailments. Others, mainly those in northern Africa, use the rhino horns to make handles for special daggers. Since these rhino horns are usually very high in price, many poachers are willing to break the law and kill the se endangered animals. Poaching increases during times of political and economic instability. The social and economic conditions prevalent across much of the African continent include human population growth, poverty, instability, corruption and greed. During times of political instability and war outbreak it makes it hard to work on rhino conservation. The natives are worried more about the country as a whole than on helping conserve the rhino population. Despite the many threats against the black rhino, recent efforts have been made to increase the population. The World Wildlife Foundation has been involved in rhino conservation for nearly 50 years. The conservation efforts will expand existing protected areas and improve their management as well as establishing new protected areas, improve security monitoring to protect rhinos from poaching, and improve local and international law enforcement to stop the flow of rhino horn and other illegal wildlife trade items from Africa to other regions of the world. In October 2011, The World Wildlife Foundation successfully established a spacious and safe environment for black rhinos in an effort called â€Å"The Flying Rhinos†. Nineteen critically endangered black rhinos were transported via helicopter to a land vehicle. They spent less than 10 minutes in the air and the sedated animals woke up in a new home. This provided new territory where the rhinos have a greater opportunity to increase in number and live safe from poachers. Tracking the illegal wildlife trade and poaching will help the rhinos live safely in the wild. The World WildLife Foundation is setting up a rhino horn DNA analysis (RHODIS) that helps contribute to forensic investigations at the scene of poaching crimes and also serves as evidence to strengthen prosecution cases. TRAFFIC, the world’s largest wildlife trade monitoring network has played a vital role in helping develop innovative new transmitters to track rhino movements and protect them from poaching. They also helped set up an anonymous hotline that allows people to inform the authorities about poaching. To monitor and protect black rhinos the focus is on anti poaching patrols and more equipped law enforcement officers. Hopefully these valiant and strategic efforts will benefit the black rhino population in the future. Dr. Barney Long, an Asian species expert, expressed that â€Å"Rhinos have been an integral part of the natural world for tens of millions of years, and humankind is causing dramatic declines in just a few decades. We ca n change the outcome.† The black rhino is an incredible animal with many benefits to the world around us. Humans have been causing harm to species through poaching to use the rhino’s horn, political instability and war, and habitat loss. Although humans over the years have caused a decline in the rhino population, there are many conservation efforts in place to help increase the number of rhinos in the future. Tracking illegal wildlife trade and poaching, monitoring and protecting the areas where rhinos live, and creating new and innovative endeavors such as the Flying Rhinos are helping the rhinos tremendously already. The World Wildlife Foundation along with other organizations are putting in time and effort to save this amazing species of rhino, but they need your help! Push governments to protect threatened animal populations by increasing law enforcement, imposing strict deterrents, and reducing the demand for endangered species products. The rates of reaction Essay Below are the results of the preliminary testing: Time in seconds As you can see from the results table above the column of 7:3 is not filled up and this is due to timing we did not have enough time in the lesson to complete the full test so we had to leave it, what this informs us is that we either have to reduce the time intervals because of our intervals being 30 seconds it is taking much longer than any body elses, or we have to work at a faster rate. The other reason to why we did not have time to do the last experiment was due to we forgot on several occasions to wash out the conical flask and we often remembered after we added the acid inside and the magnesium, so we had to take it out spill the acid and the magnesium turnings and start all over again because it is not called a fair test if we do not wash the flask out. Other problems that we faced which delayed out time was to put the burette upside down in the water bath, this is because everytime we tried to do this the water contents inside the burette would spill out so we would have to refill the water and try again. From the preliminary testing what I can evaluate is that for some reason there does not seem to be that much difference between the amount of hydrogen produced depending on the amount of concentration . The results seem to be fairly close together and stay in the range of 20 60cm. What I thought would happen is that there would be a drastic change in the results but then if I think about it there would not be a drastic change because we have not used drastic changes in the concentrations so we would not see the clear effects. If I wanted to see big changes in the hydrogen produced then I would have had to have a variety of ranges in the concentration and change is drastically e. g. from 100% to 50%. We ended up doing the experiment with the same concentrations that we used in our preliminary testing this is because we did not mark this problem before, we did not pay attention to the results that much and that was a mistake. I only realised this piece of information when I was analyzing the results and this was too late. The next time when we conducted our proper experiments what happened is that although we used the same magnesium substance magnesium turnings, what was going on was that the rate of the reaction was happening too quickly so in the space of 30 seconds 40cm of water would have been lost, and we were finding that before 210 seconds all the water was finished ,we did not believe it at first so we started up another experiment along side one and it was true the reaction for some reason was really fast and it had defiantly increased in speed since the pilot testing. We then had to change the type of magnesium we were using to magnesium ribbon and we decreased the amount that we were using as well from 0. 2g we decided to use 0. 1 g so that incase the mass of the magnesium was the cause of the fast reaction, by reducing the weight maybe the reaction will slow down. After we changed the magnesium from turnings to powder the reaction between the magnesium and the sulphuric acid was going at the correct speed as before and the reaction happening seemed to look correct. The results tables for the three tests are below: Results 1: Concentrations:100% Above are all the results that we obtained from the three experiments that we conducted. What I am going to do now is collect the mean results and to this what I have to do is add up the cm of hydrogen produced for the concentration of 100% and for 30seconds and divide it by 3 and so on: TIME concentrations. What I can see from this table is that the most amount of hydrogen is produced when the concentration of the sulphuric acid is at its most powerfullest so when the concentration is pure acid. I can tell this because the most amount of hydrogen was produced at the end of the 100% reaction at an average of 73. 3cm. so these results back one part of my prediction and it proved to be correct, but what I can also tell from average results is that as time goes on the amount of hydrogen produced decreased, so this proved my theory of what I thought might happen to be wrong. What I thought would happen is that as time went on the reaction would increase which would mean that the volume of hydrogen produced would be increased, but this was proved wrong because from my average table I can see that at the beginning 90 seconds was when we saw a greater difference between the first volume of hydrogen produced to the next amount in the space of 30 seconds for example from 30 seconds to 60 seconds the volume of hydrogen produced increased from 24.3 to 41. 3 this is an increase of 20cm of hydrogen and from that the volume goes up to 54cm this is an increase of 13. 3cm,but from 90 seconds onwards up to 210 seconds the rate at which the volume increases at is not that sufficient, it increases. By 6,4 then 3.this shows that as time is going on the energy with in the reaction is running out which means that less heat is available for the particles to collide harder and faster to produce the reaction that we are able to see, what is happening as time goes on is that the reaction is loosing he heat energy which is causing the particles to move at a slower speed which means that they are now weaker and that they will not collide more often to produce the hydrogen which in over all basically means that less hydrogen will be produced. After I have produced this table what I have done is that I have plotted these results onto a graph, this graph has all the average results on there so that I am able to compare the results and discus any anomalous results. From the average results graph what I am able to see is that as the levels of sulphuric acid in the solution decreases the amount of hydrogen produced decreases as well. I am distinctively able to see the decrease as the concentration decreases and this is because the lines on the graph decrease at each stage. The average results graph also shows me that during the first 30 60 seconds as the magnesium ribbon comes in contact with the sulphuric acid the levels of hydrogen produced are low, but the thing is that they are low in volume but during the first minute or so is the period of time where I am able to see the greater range between the volumes. So when time does increase the volumes are higher in rate, but not higher between the ranges of each 30seconds. There seems to be more variation during the first minute and a half rather than afterwards. This is visible on the graphs by the steepness of the gradients in the first 30 60 seconds after 90 seconds the gradient starts to curve this is applied to all of the four concentrations. Other general trends that I am able to se by looking at the graph is that as the time approaches to 210 seconds the lines seem to start to curve, this means that if we were to keep recording for a longer period of time the rate at which the hydrogen was being produced would of decreased and the reason to this is that once the energy in the reaction is lost it takes a longer period of time for the particles to come in contact with each other and collide to produce a reaction. I can also see that all four lines end at different volumes of hydrogen. I think that they all end correctly as they do not over take on and other, the reason why I say that they all end correctly is because as the concentration decreases the amount of hydrogen produced should decrease therefore the 100% concentration line should be the line which goes up the highest and the 7:3 concentration line should be the line where the line should end at the lowest amount of hydrogen produced in the whole experiment and this is what has happened therefore the lines are correct in that sense. Evaluation: I think that after we dealt with all the mishaps that we had during the course of the experiments the results obtained were of a good standard and they were reliable results which enabled me to analyse and evaluate them, therefore letting me produce line graphs for the results. I think that the results that I obtained from my experiment are clear and accurate enough, I can say this because when we conducted the experiment for the last three tests we made sure that we followed the safety measurements to ensure that results will be accurate, we did not make any mistakes and remembered to change the water in the measuring cylinder and we also remembered to wash out the conical flask each time we finished with a particular concentration unlike in the preliminary testing . We also made sure that we kept an eye on the time so that we did not exceed the time limit of each experiment and we also made sure that we recorded the results of how much hydrogen was produced as accurately as we could trying to get it to the nearest cm. , because we did all of the above thats why I can say that the results obtained and accurate enough to be used to draw good conclusions and graphs for this investigation. I have found some anomalous results and patterns in the individual experiments not the overall average. If you look at Test 1 graph, then you would see that the lines on the graph seem to over lap each other which is not meant to happen, because in theory what is meant to happen is as the concentration decreases so is the volume of hydrogen produced there for the lines should be in order with the 100% in coming up top followed by the 9:1, 8:2 and the 7:3 results line. But in test 1 results what has happened is that the results for the 9:1 concentration has overlapped with the 100% results. The reason for this is that the results of how much volume of hydrogen was produced for the 9:1 results was higher than the 100% results by 5cm. From the very beginning the 9:1 concentration produced higher results than the 100% concentration at 30 seconds 26cm of hydrogen was produced for the 9:1 testing whilst only 22cm of hydrogen was produced for the 100% concentration, at 150 seconds both sets concentrations had produced the same amount.

Demetrius Griggs Essay Krak! had many symbols presented throughout the book. The symbol that held the most meaning to me while reading this book is, The Sea. The book starts at sea, with the story ‘Children of the Sea’, and the Sea proves to be very important to the people of Haiti in their struggle to escape a difficult situation. The sea is how the Haitian immigrants will travel in their attempt to escape a corrupted government. The sea becomes life and death, survival. In the story of â€Å"Children of the Sea† the sea holds lots of meaning, and the meaning is very different for each person who is out at sea. For the young man escaping after police raid his radio station, he sees the sea as opportunity. The opportunity to escape a corrupt country and continue his life, but the sea also provides heartache, as this is what separates him from the love of his life. Being at sea also gives the young man hope that one day he can make a better life for himself, as most immigrants flee to America in the hope to live a more promising life. The only way he is able to have some peace with his time at sea, is the notebook he has, where he writes to his love back at home. He tells her of the women on the boat who tell stories and sing, in an attempt to control the seasickness most of them are experiencing. He describes being at sea as lost time, stating in one of his many letters, â€Å"sometimes it feels like we have been at sea longer than the many years that I have been on this earth† (14). He is only aware that a day has passed by the raising and setting of the sun. I have always thought of the sea as something beautiful, mysterious even. The sea to me has always provided me with opportunity, the opportunity to experience something new, to explore. But this does not prove to be the same for the people on the tiny boat who are struggling to stay alive. It never occurred to me that the sea, is not always beautiful to everyone, it holds despair, fear and represents death in some cases. The scared passengers on the boats do not know what will happen until they reach land, nor do they know what will happen once they reach their destination. The fear of, how they will provide for themselves, what will they do for food, where they will live, sets in. I cannot imagine going day by day not knowing what will happen or if I will even survive to see another. I remember being so excited to come to New York for the summer before I would officially start school in the fall. It wasn’t until I was in the airport in New York that I realized I was officially on my own in a brand new city. Not knowing what the next day would hold or what I would get to experience had me a bit nervous. It was a good feeling to know I was getting to live a new life, but the uncertainty of that new life was shell shocking. However, I did have a place to stay, I knew where my food would come from, and I had the means to speak to my family whenever. These are things that I once took for granted. Knowing what was going to happen next. Along with providing opportunity for some of the passengers on the boat, the sea also symbolizes death. The sea holds the bodies of many refugees of Haiti who were not able to survive the difficult conditions of the boat. The young man is a witness of a live birth and death. Celianne is a young pregnant girl on the boat who was raped by the police of Haiti at 15 years old. As it seems she is having the worse time on the boat, not bringing any of her own food, she barely eats. The baby that she gives birth to does not survive. Having to throw her baby overboard was too much for Celianne, as she too follows her baby into the sea. â€Å" There was no question of it. The sea in that spot is like the sharks that live there. It has no mercy† (26). In â€Å"Nineteen Thirty-Seven,† the symbol of water and death is represented again. This time however a river stands in the way of life. The Massacre River is the river that separates Haiti from the Dominican Republic, a place where all Haitians living there were ordered to death. The young girl that writes the boy tells the story of going on a pilgrimage to the Massacre River with her mother and other women. She learns that her life was almost taken there, as her mother was pregnant with her. â€Å"We were saved from the tomb of this river when she was still in my womb† (40) Trying to escape the Dominican Republic to return to Haiti, many women lost there lives in that river to the El Generalissimo’s soldiers. Each year they would visit that River, dressed in white dresses to pay respect to the family members who were killed in that river, and also o remember how lucky they were to make it through the river and back to their terrifying country. The wearing of the white dress when the women would visit the Massacre River, reminds me of my family when we visit my grandfathers at their burial site. We would each wear something in memory of my grandfathers. Whether it is something he gave us, or a hat that we use to wear while watching our favorite basketball team play, we each had our own little tribute to them. The white dresses where their tribute to their lost relativities who did not make it across that river. Danticat did a great job incorporating symbols into these stories. Showing how everyday things we pay no attention too, hold so much more meaning then just what they are meant for. As Americans we see the sea and ocean as beautiful and relaxing, soothing. It is a place for us to escape our lives for a week long vacation, to have fun and forget about what is going on back home. I have never stopped to think that this does not prove to be the same for immigrants. The escape they are seeking is very different then the escape of an American on vacation. To them it is more a matter of life or death.

[People Change Management in Power Distribution] All changes interface with three Organisational components which constitute the Organisational culture. Those three components are: The historical and political evolution of the company. The management and organization of the company. The people who work for the company The historical and political evolution of a company will have a significant bearing on its acceptance of change. The important factors are Base or origin of company, values of company, image it like to promote, traditions and norms practiced by individuals and company policies. Changes will impact the roles of management. These changes consist of structure and operation of organization, style of leadership, role of senior management, and effect of change on workforce, their acceptance and willingness to take remedial measures. Most of the issues in change management are people oriented. Every decision on change impacts the people. All cautions should be exercised in the people oriented changes. Change can be managed by observing external trends, patterns and needs, managers use planned change to help the organization to adapt to external problems and opportunities Four events make up the change sequence: Internal and external forces for change exist Organization managers monitor these forces and become aware of a need for change; and The perceived need triggers the initiation for change, which Is then implemented. How each of these activities is handled depends upon the organization and managers styles. Forces For Change Forces for organizational change exist both in the external environment and internally within the organization. Environmental Forces External forces take its root in all environmental sectors, including client, competitors, technology, economic forces, and the international arena. Internal Forces Internal forces for change arise from internal activities and decisions. If goal of rapid company growth is set by top managers, internal actions will have to be changed to meet that growth. Steps For Effective Organizational Change The four steps for organizational change process are as follows: Assess the need for change Initiate change Implement change Evaluate the change Assessing the need for the change The external and internal forces translate into a perceived need for change within the organization. Managers sense a need for change when there is a performance gap-a disparity between existing and desired performance levels. The performance gap may occur because current procedures are not up to standard or because a new idea or technology could improve current performance. Managers in every company must be alert to problems and opportunities, because the perceived need for change is what sets the stage for subsequent action that creates a new product or technology. Big problems are easy to spot. Sensitive monitoring systems are needed to detect gradual changes that can fool managers into thinking their company is doing changes slowly, because managers may fail to trigger an organizational response. Initiating change After assessing the need of change the next crucial step is to initiate change which is true part of change management. This is where the ideas are developed. Search Search is a learning process about current happenings inside or outside the organization that can be used to meet the perceived need for change. Search typically unfolds existing knowledge that can be applied or adopted within the organization. Hiring of experts, consultant is a very important aspect of such search. Creativity Creativity is the development of novel solutions to the perceived problems. Creative individuals develop idea that can be adopted by the organization. Creativity can be designed into organizations. Companies or departments within companies can be organized to be creative and initiate changes. Idea Champions And New-Venture Teams If creative conditions are successful, new ideas will be generated that must be carried forward for acceptance and implementation. This is where idea champions come in. The formal definition of the idea champion is a person who sees the need for and champions productive change within the organization. Champions are passionately committed to a new product or idea despite rejection by others Implementing Change Effective Implementation of perceived change is the most vital part of Change Management. Creative culture, idea champions and new-venture teams are ways to facilitate the initiation of new ideas. One frustration for managers is that employees often seem to resist change for no apparent reason. To effectively manage the implementation process, managers should be aware of the reason for employee resistance and be prepared to use. Techniques for obtaining employee cooperation are: Resistance To Change Idea champion often discover that other employees are unenthusiastic about their new idea. Members of a new-venture group may be surprised when managers in the regular organization do not support or approve their innovations. Several reasons for employee resistance are: Self-Interest. Lack Of Understanding And Trust. Uncertainty. Different Assessment And Goals. The reasons for resistance are legitimate in the eyes of employees affected by the changes. The best procedure for managers is not to ignore resistance but to diagnose the reasons and design strategies to gain acceptance by users. The strategies for overcoming resistance to change typically involve two approaches: the analysis of resistance through the force field technique and the use of selective implementation tactics to overcome resistance. Force Field Theory of Change Developed by Kurt Lewin: Its the process of determining which forces drive and which resist a proposed change. To implement a change, management should analyze the change forces. By selectively removing forces that restrain change, the driving forces will be strong enough to enable implementation. As restraining forces are reduced or removed, behavior will shift to incorporate the desired changes. The theory underlying organizational development proposes three distinct steps for achieving behavioral and attitudinal change: unfreezing, changing, and refreezing. In the first step, unfreezing, the diagnostic stage of organizational development in which participants are made aware of problems in order to increase their willingness to change their behavior. Diagnosis is done by change agent. This diagnosis helps determine the extent of organizational problems and help unfreeze managers. The second step, changing, a step in the intervention stage of organizational development in which individuals experiment with new workplace behavior. There the change agent implements a specific plan for training managers and employees. Refreezing, a step in the reinforcement stage of organizational development in which individuals acquire a desired new skill or attitude and are rewarded for it by the organization. [5] Selective Implementation Tactics The other approach to managing implementation is to adopt specific tactics to overcome employee resistance. The following five tactics have proven successful: Communication and Education. Communication and education are used when solid information about the change is needed by users and others who may resist implementation. Education is especially important when the change involves new technical knowledge or users are unfamiliar with the idea. Participation. Participation involves users and potential resisters in designing the change. This approach is time consuming, but it pays off because users understand and become committed to the change. Negotiation. Negotiation is more formal means of achieving cooperation. Negotiation uses formal bargaining to win acceptance and approval of a desired change. Coercion. Coercion means that managers use formal power to force employees to change. Resisters are told to accept the change or lose rewards or even their jobs. Coercion is necessary in crisis situation when a rapid response is urgent. Top Management Support. The visible support of top management also helps overcome resistance to change. Top management support symbolizes to all employees that the change is important for the organization. Evaluating The Change The last step in the change process is to evaluate how successful the change effort has been in improving organizational performance. Using measures such as changes in market share, profits, or the ability of manages to meet their goals, managers compare how well an organization is performing after the change with how well it was performing before. Managers also can use benchmarking, comparing their performance on specific dimensions with the performance of high-performing organizations to decide how successful the change effort has been. Types Of Planned Change Now that we have explored how the initiation and implementation of change can be carried out, let us look at the different types of change that take place in organizations. The types of organization changes are strategy, technology, products, structure, and culture/ people. Organizations may innovate in one or more areas, depending on internal and external forces or change. In the rapidly changing toy industry, a manufacturer has to introduce new products frequently. In a mature, competitive industry, production technology changes are adopted to improve efficiency. In the diagram, the arrows connecting the types of change show that a change in one part may affect other parts of the organization: a new product may require changes in technology, and a new technology may require new people skills or a new structure. Technology Changes A technology change is related to the organizations production process-how the organization does its work. Technology changes are designed to make the production of a product or service more efficient. How can managers encourage technology change? The general rule is that technology change is bottom up. The bottom-up approach means that ideas initiated at lower organization levels and channeled upward for approval. Lower level technical experts act as idea champions-they invent and champion technological changes. Employees at lower levels understand the technology and have the expertise needed to propose changes. Managers can facilitate the bottom-up approach by designing creative departments. A loose, flexible, decentralized structure provides employees with the freedom and opportunity to initiate continuous improvements. A rigid, centralized, standardized structure stifles technology innovation. Anything managers do to involve the grass roots of the organization-the people who are experts in their parts of the production process-will increase technology change. New-Product Changes A product change is a change in the organizations product or service output. New-product innovations have major implications for an organization, because they often are an outcome of a new strategy and may define a new market. The introduction of a new product is difficult, because it not only involves a new technology but also must meet customers needs. Companies that develop new products usually have the following characteristics: People in marketing have a good understanding of customer needs Technical specialists are aware of recent technological developments and make effective use of new technology Members from key departments-research, manufacturing, marketing-cooperate in the development of new product. These findings mean that the ideas for new products typically originate at the lower levels of the organization just as they do for technology changes. One approach to new product innovation is called the horizontal linkage model. In this model people from research, manufacturing and marketing departments meet frequently in teams and task forces to share ideas and solve problems. Research people inform marketing of new technical developments to learn whether they will be good to customers. Marketing people pass customer complaints to research to use in the design of new products. Manufacturing informs other departments whether a product idea can be manufactured within costs limits. This teamwork required for the horizontal linkage model is a major component of using rapid innovation to beat the competition with speed. Structural Changes A structural change is a change in the way in which the organization is designed and managed. Structural changes involve the hierarchy of authority, goals, structural characteristics, administrative procedures, and management systems. Almost any change in how the organization is managed falls under the category of structural change. Successful structural change is accomplished through a top-down approach, which is distinct from technology change (bottom up) and new products (horizontal). Structural change is top down because the expertise for administrative improvements originates at the middle and upper levels of the organization. The champions for structural change are middle and top managers. Lower-level technical specialists have little interest or expertise in administrative procedures. If organization structure causes negative consequences for lower-level employees, complaints and dissatisfaction alert managers to a problem. Employee dissatisfaction is an internal force for change. The need for change is perceived by higher managers, who then take the initiative to propose and implement it. The top-down process does not mean that coercion is the best implementation tactic. Implementation tactics include education, participation, and negotiation with employees. Top-down change means that initiation of the idea occurs at upper levels and is implemented downward. It does not mean that lower-level employees are not educated about the change or allowed to participate in it. Culture/People Changes A culture/people change refers to a change in employees values, norms, attitudes, beliefs, and behavior. Changes in culture and people pertain to how employees think; these are changes are in mindset rather than technology, structure, or products. People change pertains to just a few employees, such as when a handful of middle managers is sent to a training course to improve their leadership skills. Training is the most frequently used tool for changing the organizations mindset. A company may offer training programs to large blocks of employees on subjects such as teamwork, listening skills, quality circles, and participative management. Another major approach to changing people and culture is organizational development. Organizational Development Organizational development (OD) is the application of behavioral science knowledge to improve an organizations health and effectiveness through its ability to cope with environmental changes, improve internal relationships, and increase problem-solving capabilities. Organizational development improves working relationships among employees. The following are three types of current problems that OD can help managers address. Mergers/Acquisitions. Culture differences should be evaluated during the acquisition process, and OD experts can be used to smooth the integration of two firms. Organizational Decline/Revitalization. OD techniques can contribute greatly to cultural revitalization by managing conflicts, fostering commitment, and facilitating communication. Conflict Management. Conflict can occur at any time and place within a healthy organization. Organizational development efforts can help solve these kinds of conflicts. OD Activities A number of OD activities have emerged in recent years. Some of the most popular and effective are as follows. Team-Building Activities. Team building enhances the cohesiveness and success of organizational groups and teams. Survey-Feedback Activities. Survey feedback begins with a questionnaire distributed to employees. Employees are engaged in problem solving based on the data received from questionnaire. Intergroup Activities. These activities include retreats and workshops to improve the effectiveness of groups or departments that must work together. Process-Consultation Activities.
